多元化人力资源管理对高校创新能力的促进作用研究

摘要:在创新驱动发展战略和“双一流”建设的双重背景下,提升创新能力已成为中国高校的核心使命。传统的、同质化的人力资源管理模式难以适应这一要求。本文旨在探讨多元化人力资源管理对高校创新能力的促进作用。文章首先梳理了多元化人力资源管理与组织创新的理论基础,界定了高校多元化人力资源管理的内涵,包括表层多元化与深层多元化。进而,从知识整合、组织学习、创新氛围三个维度,深入剖析了多元化人力资源管理影响高校创新能力的内在作用机制。在此基础上,提出了研究假设,并构建了理论模型。最后,从战略定位、招聘与配置、培训与发展、绩效与薪酬及组织文化五个方面,系统提出了在高校实施多元化人力资源管理的具体路径,以期为高校通过人力资源管理创新来激发教师潜能、构筑持续创新能力提供理论依据与实践指南。

The Promoting Effect of Diversiffed Human Resource Management on University Innovation Capability

Abstract:Under the dual background of the innovation-driven development strategy and the“ Double First-Class” initiative, enhancing innovation capability has become the core mission of Chinese universities. The traditional, homogeneous human re-source
management model can no longer meet this requirement. This paper aims to explore the promoting effect of diversified human resource management (DHRM) on university innovation capability. The article first reviews the theoretical foundations of DHRM and organizational innovation, defining the connotation of DHRM in universities, including surface-level diversity and deep-level diversity. Furthermore, from the three dimensions of knowledge integration, organizational learning, and innovation climate, it deeply analyzes the internal mechanism through which DHRM influences university innovation capability. On this ba-sis,
research hypotheses are proposed and a theoretical model is constructed. Finally, specific paths for implementing DHRM in universities are systematically proposed from five aspects: strategic positioning, recruitment and allocation, training and devel-opment,
performance and compensation, and organizational culture, aiming to provide a theoretical basis and practical guidance for universities to stimulate faculty potential and build sustainable innovation capability through human resource management innovation.
